It sounds like your video isn't in the right format/resolution/bit-rate for the Zune and it's having to transcode it...which means converting it from one format into another format, and that takes time. How much depends heavily on your computer and how fast the CPU is. I've noticed the process jump around with the % progress, so unfortunately you can't really trust that. The best thing would be to let all the music sync first, then sync your videos one by one and watch what happens...
